A founder's guide to hiring a Head of Product or CPO off-market: role scoping, retained-search economics, and how to vet a search partner's real reach.
Perpetuate Talent's Product Leadership practice, led by co-founder Sophia Philippou, places Heads of Product, VPs of Product, and Chief Product Officers for DeepTech, HardTech, and B2B SaaS scaleups across Australia and Silicon Valley, entirely off-market. No job board, no public listing, no inbound pile to sift through. We ask for one hour of a founder's time, then go and win the person who wasn't looking.
This is for a founder or CEO about to run that search for the first time, and it covers three things most vendor conversations skip: how to tell whether you actually need a Head of Product, a VP of Product, or a CPO, what a retained search fee is really paying for, and the questions that separate real off-market reach from a generic sourcing license.
Most founders write the brief around the title they've seen at a company they admire, then wonder why the candidates who show up don't fit. The title should follow from three questions: how many product lines exist today, whether the founder is still setting strategy or handing it off, and whether the seat needs to own commercial outcomes (revenue, retention, pricing) or just the roadmap.
Still writes specs, still in the room
Best fit: one product line, the founder still owns vision, and the team needs someone hands-on before it needs someone who delegates.
Orchestrates managers, not just backlogs
Best fit: multiple squads or product lines that need a manager of managers, past product-market fit and into repeatable growth.
Owns commercial outcomes, sits with the CEO
Best fit: the board expects product to be argued at the executive table, and the next raise or expansion depends on that voice.
Get this wrong and the search itself is the least of your problems. A VP of Product hired into a company that actually needed a hands-on Head of Product will spend a year building a team nobody asked for. Nail the mandate before you nail the name.
Across Australia, New Zealand, and the US, a retained executive search for a CPO or VP of Product commonly runs 25 to 33 percent of first-year cash compensation, and the process typically takes six to fourteen weeks from kickoff to offer. Done properly, you're paying for market mapping, confidential outreach to people who aren't applying anywhere, and a structured assessment that goes past a resume. Really, it's a fee for access to someone who has no reason to look.

We chase that same scarcity, priced differently. We ask for one hour, maximum, of the founder's time to build the profile and craft a customised pitch. From there, you get 2-3 shortlisted candidates within 5-10 days. That's time to a shortlist you can start interviewing, not time to a signed offer, and the two get conflated constantly in this category.
This isn't the right tool for every company. If what you actually need is volume, filling a pipeline of active candidates fast and cheap, or you haven't yet worked out whether the seat is a Head of Product or a CPO, a fractional or interim product leader will very likely serve you better than any off-market search, ours included. Off-market search earns its fee when the person you need is scarce, already employed, and has no reason to answer a cold LinkedIn message.
Almost every search firm will tell you they reach passive candidates. Very few can show you what that actually looks like. Before you sign anything, ask the search partner these questions directly and listen for specifics, not reassurance.
Four Questions to Ask Before You Sign
Our sourcing runs on what we call the Talent System™: concentric-circle Signal recognition, pattern research on who's actually excelling right now, and a hyper-customised pitch built for that one person. We don't advertise open product leadership roles publicly. Ever. If the person we want is already succeeding somewhere else, a job ad was never going to move them.
The proof is in who we've placed. At ASX-listed Envirosuite (ASX:EVS), an EnviroTech sensor and modelling platform, we hired their Chief Product Officer alongside their CTO and COO in the same engagement. For a NASDAQ-listed, $70B+ global SaaS company, we placed a Senior Director of Product. Further down the pipeline that feeds product leadership, Technical Product Managers in Edge AI and Senior Product Designers have gone into Series B and C hard-tech companies backed by Blackbird.
None of that happens by posting a role and waiting. It happens because Signal, not applications, is how we find the next Head of Product or CPO worth introducing to you.
Perpetuate asks for one hour, maximum, of the founder's time to scope the role and build the pitch, then delivers 2-3 shortlisted candidates within 5-10 days. Interviews can start immediately; a signed offer still depends on your own process from there.
No. We don't publicly advertise any open portfolio roles, ever. Every candidate we introduce has been proactively headhunted through our Talent System™; none come from an active applicant pool.
Typically 2-3 per search. We vet two ways: the candidate against the role, and the company against the candidate's standards, because A-grade product leaders are evaluating you as closely as you're evaluating them.
Both, provided the company is genuinely product and tech-native. We work best with founders or CEOs who are themselves ex-engineers, scientists, or sophisticated product operators, at the Series A stage through to CPO-level searches at Series C and D. If your team is still deciding what the seat should own, that's worth resolving before any search starts, ours or anyone else's.
Product Leadership sits alongside our Technical Leadership practice, led by Stephen Tung, for teams hiring a CTO or VP Engineering in the same window. More on both practices on our About Us page and the full Product Leadership Search overview.
